LDR$3200$ Article$Critique$ Change$Through$Persuasion$$ 1$July$2017$ $ $ $ $ $ Critique$of$Change$Through$Persuasion$ $ $ This$article$explores$how$Paul$Levy$implemented$a$sweeping$change$management$ plan$that$saved$Beth$Israel$Deaconess$Medical$Center$(BIDMC)$as$an$independent$ nonJprofit$teaching$hospital.$$At$the$time$Levy$was$brought$in,$BIDMC$was$rapidly$ failing,$losing$$$50$million$a$year$amidst$demoralized$staff$and$strained$relations$ between$management,$administrative$staff,$medical$staff$and$the$Board$of$Directors.$ As$a$nonJprofit,$the$Commonwealth$Attorney$General$had$oversight$responsibility$ for$charitable$organizations$and$was$pressuring$the$Board$to$sell$to$a$forJprofit$ organization.$$$$ Levy$started$his$first$day$on$the$job$with$an$email$to$all$employees$that$(1)$ reminded$everybody$of$the$good,$ie.$a$long$storied$history$of$the$very$best,$(2)$didn’t$ hide$the$dire$straits$and$very$real$possibility$the$hospital$would$be$sold,$(3)$what$he$ intended$to$do$to$rectify$the$situation,$including$staff$reductions,$and$(4)$a$promise$ of$complete$transparency$and$open$communications.$$He$also$told$everybody$that$a$ forthcoming$consultants$report$(Hunter$report)$would$be$made$available$to$all$staff$ and$he$solicited$suggestions$and$comments.$$That$afternoon$he$$gave$the$same$ information$to$the$two$local$newspapers.$$ The$Hunter$report$included$a$turnJaround$plan$and$Levy$gave$his$own$detailed$ explanation$in$an$email$that$accompanied$the$dense$report.$This$framed$the$issues,$ and$helped$the$employees$to$“buyJin”$to$the$turnJaround$change$plan.$$$A$critical$ part$of$this$was$his$anticipation$and$response$to$potential$objections.$$That$was$ consistent$with$his$mode$of$transparency$and$further$helped$to$convince$the$ employees$to$buyJin$and$have$ownership.$$$Notwithstanding$all$of$his$efforts,$Levy$ still$had$to$effectively$deal$with$the$negative$impacts$of$substantial$staff$reductions.$ Employees$were$losing$their$friends$to$layoff’s,$and$there$was$a$depressive$mood$ throughout$the$hospital.$$His$efforts$at$empathy$helped$them$get$past$that$and$look$ to$the$future.$$Levy$also$avoided$the$backsliding$that$can$occur$and$kept$all$ employees$informed$of$their$progress$towards$stability$and$financial$good$health.$$ Yes,$the$“influence$without$authority”$approach$does$have$risks.$$Risks$are$an$ […]
