Introduction
The job description, for any position in any company, is at its minimum the basic
information required for an employee to complete his or her work in a satisfactory and
successful manner. The job description may be a formal document, a simple list of tasks or
even implicit expectations that superiors and employees have regarding the job itself. At
the Loisirs St-Maxime, the latter is the case. There is no existing job description in writing
for any of the positions within the organization, nor has there ever been. Teachers are
mostly promoted from within and expected to know how to lead a dance class from
experience gained both as a student and an assistant instructor. Therefore, the focus of this
paper is centered on the creation of a complete and generally accepted job description for
the position of Dance Instructor. In turn, this will aid in establishing the job descriptions of
the assistant dance instructors as well as the managers by clearly defining who is
responsible for which tasks.
In order to fully comprehend the setting, a brief description of the organization is presented
at the onset. Following, is the presentation and explanation of the research process applied
to gather, sort and prioritize the tasks and qualifications required for the successful
execution of the occupation. This section also describes management interactions between
the Loisirs St-Maxime superiors, the two incumbents and the MBA student consulting
team. Subsequently, the salient KSAs arising from the dimensions and
Frequency/Importance analysis are discussed. Prior to finally establishing the formal job
description approved by all parties, the paper examines the communication process and the
consensus building approach used in order to achieve the end goal of creating a holistically
complete job description. Hopefully, the result will facilitate the recruitment process and
aid in the future evaluation of employee performance.
Overview of the Loisirs St-Maxime
The city of Laval is divided into multiple sectors that are individually responsible for
managing the communal activities that are made available in their designated areas. The
Loisirs St-Maxime is a non-profit organization under the administrative umbrella of the
Laval Municipal Office in Sector 3. The Loisirs St-Maxime offers an array of activities,
including academic, cultural and physical activities in partnership with many clubs. The
Troupe Maxi-Danse is responsible for all dance, aerobics, pilates and stretching activities
provided by the Loisirs St-Maxime. Gis*le Raposo is the president of the Loisirs
St-Maxime, a volunteer in this position, and is therefore responsible for the administration
of all the activities offered by the organization. She is very actively involved with the
Troupe Maxi-Danse and devotes many hours a week managing weekly operations. At the
head of the Troupe Maxi-Danse are two Managers, Anne McDougall and Lisa Papas. Anne
is the Principal Manager and oversees the management of weekday classes while Lisa is in
charge of weekend classes. Both women are difficult to get a hold of as they hold full time
jobs and have families, and their positions are also on a volunteer basis. In total, Anne and
Lisa manage nine individuals. Five Dance Instructors, with experience ranging from one to
seven years. In addition, four Assistant Dance Instructors, one of whom has three years of
experience in this position, whereas the other three are all in their first year. There is a high
turnover expected for next season. Two teachers will be leaving the Troupe Maxi-Danse to
focus on their university education. Moreover, the most senior Assistant Dance Instructor
will unfortunately not be able to take over next year; she will also be focusing on school
and must find a full time job. The organization will have to recruit externally for the first
time in many years, which increases the importance of having an official job description
on hand.
The Job Analysis
Task Statements
Robin, a member of the MBA consulting team, is herself a Dance Instructor at the Loisirs
St-Maxime. She met with another top performing Dance Instructor, Kim, and one of their
supervisors, Anne McDougall, the Principal Manager in charge of the Dance program. The
objective of the meeting was to synchronize and scope the process of sharing information
pertaining to the job of a Dance Instructor with the Troupe Maxi-Danse. Consequently, the
three participants, including Robin, were then asked to separately provide a list of tasks
that a Dance Instructor needs to perform. The two other participants were not given hints
or examples of tasks by Robin so as to preserve each participants unique approach,
creativity, and direction of thought. The three generated lists were then shared with the
MBA consulting team in their original formats. Subsequently, copies of the three task lists
were shared among participants. The intention of this activity was to give the opportunity
to exchange thoughts about their findings. These preliminary interactions helped capture
all perceptions regarding the position. Thus, the discussion was not a meant to ensure
homogeneity among the three task lists, but rather completeness.
Initially, there was no major disagreement following the exchange, both dance instructors
seemed to agree well on the tasks to be performed by a Dance Instructor. Annes list was
